Abstract
This study clarifies how effective internal communication influences social loafing through the mediating role of intragroup conflict and the moderating role of emotional self-regulation. Data were collected from 372 employees working in event management, media, and advertising service firms in Ho Chi Minh City. The measurement scales were validated prior to estimating a structural equation model using SEM with 2,000 bootstrap samples. The results indicate that effective internal communication reduces task conflict and relationship conflict, and directly reduces social loafing. Conversely, task conflict and relationship conflict increase social loafing and act as mediators in the relationship between effective internal communication and social loafing. Simultaneously, emotional self-regulation moderates this relationship in a way that amplifies the conflict reducing effect of effective internal communication; when emotional self-regulation is high, the negative relationship between effective internal communication and intragroup conflict becomes stronger. The study contributes by identifying a dual mechanism, involving both mediation and moderation, that deepens the understanding of how effective internal communication reduces social loafing through task conflict and relationship conflict, conditional on employees’ emotional self-regulation, in the context of creative service enterprises in Vietnam.
